His family has been trying to get him out of there as soon as possible. They have also taken his case to the court and are waiting for the final decision to be made. Everybody deserves to belong to and live in their communities. A teacher has an enormous role in making all students belong to that classroom through her knowledge about each and every student of his/hers, and through recognizing uniqueness in each one of them. This should make the teacher create a supportive environment that meets each student’s needs, and an atmosphere that promotes acceptance of differences and diversity, learning, hope, and collaboration. Moreover, the teacher is responsible for building a curriculum that meets each student’s level and accommodates tests and homework. A great teacher would avoid labels that discriminate individuals with disabilities to avoid lower expectations. Those labels may help professionals recognize what disabilities the students have, in order to provide them with services that meet their needs. However, people within the same label or disabilities may vary; therefore, we cannot always judge someone based on the labels. Moreover, it is very unprofessional to address someone by his/her disabilities as no one likes to be looked at for something that they did not choose for his/her self and it may affect his/her self-confidence. Students’ dignity must be preserved by the teacher and whoever is around, for instance, peers, and family. Professionals working with disabled people should advocate the community about appreciation of diversity and encourage students to speak out their thoughts, make choices, and blend in the society. Most importantly, the teachers should listen to students attentively; look at their body language, written expressions, and vocalization for effective communication. During the training, many strategies and activities to develop a classroom community were shared by Diana, such as setting roles for the classroom, encouraging reading books that promote diversity and discussions, and different cooperative games. Diana also explained how a customized lesson should be designed as a teacher must know her/his students in order to alter lessons based on each student’s needs. Teachers should also know how to model, guide, and measure students’ independent achievements through knowledge of students’ strengths and limitations. Diana enlightened the importance of giving students’ time to process new information, retrieve old information, and speak out their answers. It is very important to break the lesson into smaller parts along with asking questions in between to check students’ comprehension and to encourage discussions about the lesson. Power in Poe's Cask of Amontillado, Hawthorne's Rappaccini's Daughter, Melville's Bartleby the Scrivener, Phelps' Angel over the Right Shoulder and Child's The Quadroon In Poe's The Cask of Amontillado Montressor seeks his revenge (for an imagined offense) on Fortunado. He manipulates Fortunado into beliving that he is a friend and that they are going through the crypt. He uses Fortunado's "weak point" --his love of alcohol-- against him. He creates the illusion of concern by insisting that they turn around to save poor Fortunado's health. Montressor manipulates the entire situation from beginning to end. His greatest achievement is that Fortunado would know what was happening to him by dying a slow death and more importantly, he would know who was behind the elaborate plan for his death. Montressor (who is mentally unstable) is a corrupt man who thrives off of the power he has (had) over Fortunado. In Hawthorne's Rappaccini's Daughter we find two instances of a power struggle and manipulation. The Scientist has used his daughter in an experimental attempt to give her a one-of-a-kind gift. Failing in his attempt he has in a sense "cursed" his daughter. He has taken away her power to choose her own life--she is at the mercy of her "gift" and is suffering the results of his ambition. Baglioni uses Giovanni in a different way. He uses Giovanni to gain power over Rappaccini. He manipulates Giovanni into thinking that Rappaccini is corrupt and that Beatrice can be saved by his antidote. Rappaccini is corrupt because he uses his daughter to practice his scientific experiments. If his intention to enable her with a gift was indeed genuine then he may not be as "wicked" as Baglioni. Baglioni's intentions were purely evil. He man... ... the characters in this story are all manipulated and repressed by the power of the social code of the time regarding quadroons. Everything in the story hinges not only on the social pressures, but also on the fragility of love. She belives that he will love her (even though he is not legally bound to her) and together they could face the injustice of the world or merely hide from it. Due to his ambition, he betrays her and leaves her and his daughter. He does no service to either of the three women--his common-law wife by breaking her heart and leaving her to cope with a child, the child left without a father and a social outcast, and his new wife by marrying her just for the social and economic position it would bring him and especially since she learns that he is still in love with the other woman. The victims in this story are manipulated by one man's ambition.

He articulated and refined the concepts of the unconscious, of infantile sexuality, of repression, and proposed a tripartite account of the mind's structure, all as part of a radically new conceptual and therapeutic frame of reference for the understanding of human psychological development and the treatment of abnormal mental conditions.Notwithstanding the multiple manifestations of psychoanalysis as it exists today, it can in almo st all fundamental respects be traced directly back to Freud's original work. Further, Freud's innovative treatment of human actions, dreams, and indeed of cultural artifacts as invariably possessing implicit symbolic significance has proven to be extraordinarily fertile, and has had massive implications for a wide variety of fields, including anthropology, semiotics, and artistic creativity and appreciation in addition to psychology.However, Freud's most important and frequently re-iterated claim, that with psychoanalysis he had invented a new science of the mind, remains the subject of much critical debate and controversy. (Jones, 1981). Psychoanalysis Based on Freud, Psychoanalysis is a set of techniques for exploring underlying motives and a method of treating various mental disorders. It comprises several interlocking theories concerning the functioning of the mind.The term also refers to a specific type of treatment where the analyst, upon hearing the thoughts of the â€Å"an alysand† (analytic patient), formulates and then explains the unconscious basis for the patient's symptoms and character problems. Unconscious functioning was first described by Fred who modified his theories several times over a period of almost 50 years (1889-1939) of attempting to treat patients who suffered with mental problems. During psychoanalytic treatment, the patient tells the analyst various thoughts and feelings.The analyst listens carefully, formulates, then intervenes to attempt to help the patient develop insight into unconscious factors causing the problems. The specifics of the analyst's interventions typically include confronting and clarifying the patient's pathological defenses, wishes and guilt. Freud devised it in Vienna in the 1890s because he was interested in finding an effective treatment for patients with neurotic or hysterical symptoms.This new theory, which addressed the cause of neurotic symptoms — phobias, compulsions, obsessions, depressi ons, and â€Å"hysterical† conversions — amongst others, suggested that such problems were created by conflicts among various wishes and guilt, which produced anxiety. Freud and Psychoanalysis In 1886, Freud abandoned the hypnosis form of treatment, in favor of a treatment where the patient talked through his or her problems. This came to be known as the â€Å"talking cure. † The â€Å"talking cure† is widely seen as the basis of psychoanalysis.In his 40s, Freud â€Å"had numerous psychosomatic disorders as well as exaggerated fears of dying and other phobias† (Corey 2000, p. 67). During this time Freud was involved in the task of exploring his own dreams, memories, and the dynamics of his personality development. During this self-analysis, he came to realize the hostility he felt towards his father (Jacob Freud), who had died in 1896, and â€Å"he also recalled his childhood sexual feelings for his mother (Amalia Freud), who was attractive, warm, and protective† (Corey 2000, p.67). Corey considered this time of emotional difficulty to be the most creative time in Freud's life. In a more vivid identification of the personality of Freud, Historian Peter Gay (2000) said that the former opened a window on the unconscious where he said, lust, rage and repression battle for supremacy and changed the way we view ourselves. There is nothing new about such embittered confrontations; they have dogged Freud's footsteps since he developed the cluster of theories he would give the name of psychoanalysis.His fundamental idea that all humans are endowed with an unconscious in which potent sexual and aggressive drives, and defenses against them, struggle for supremacy, as it were, behind a person's back has struck many as a romantic, scientifically unprovable notion. His contention that the catalog of neurotic ailments to which humans are susceptible is nearly always the work of sexual maladjustments, and that erotic desire starts no t in puberty but in infancy, seemed to the respectable nothing less than obscene.His dramatic evocation of a universal Oedipus complex, in which (to put a complicated issue too simply) the little boy loves his mother and hates his father, seems more like a literary conceit than a thesis worthy of a scientifically minded psychologist. As he pursued his medical researches, he came to the conclusion that the most intriguing mysteries lay concealed in the complex operations of the mind.By the early 1890s, he was specializing in â€Å"neurasthenics† (mainly severe hysterics); they taught him much, including the art of patient listening. At the same time he was beginning to write down his dreams, increasingly convinced that they might offer clues to the workings of the unconscious, a notion he borrowed from the Romantics. He saw himself as a scientist taking material both from his patients and from himself, through introspection. Freud was intent not merely on originating a sweepin g theory of mental functioning and malfunctioning.He also wanted to develop the rules of psychoanalytic therapy and expand his picture of human nature to encompass not just the couch but the whole culture. As to the first, he created the largely silent listener who encourages the analysand to say whatever comes to mind, no matter how foolish, repetitive or outrageous, and who intervenes occasionally to interpret what the patient on the couch is struggling to say. The efficacy of analysis remains a matter of controversy, though the possibility of mixing psychoanalysis and drug therapy is gaining support.Freud's ventures into culture – history, anthropology, literature, art, sociology, the study of religion – have proved little less controversial, though they retain their fascination and plausibility and continue to enjoy a widespread reputation. Tony loses consciousness and causes a small explosion when he drops a bottle of lighter fluid onto the coals. Tony describes the experience of the panic attack as feeling like he had â€Å"ginger ale in his skull†. This prompts him to seek help for the attacks. After extensive testing that includes an MRI scan and blood work no physical cause can be found so Dr. Cusamano referred Tony to psychiatrist, Dr.Melfi. Tony's referral to therapy allowed a discussion of his thoughts and feelings away from both aspects of his life — this forum for reaching into the characters thoughts has been described as a Greek chorus and key to the viewers understanding of the character. Tony was initially very resistant to the idea that there was a psychiatric cause for his symptoms. He resented being in therapy and refused to accept the diagnosis of panic attacks given him by the neurologists who had investigated his illness. Tony begins to open up once Dr.Melfi explains the doctor-patient confidentiality rules. He tells her about the stress of his business life – he has a feeling that he has come in at the end of something and describes a reverence for times past. Tony leaves out the violence associated with his criminal career. Tony tells Dr. Melfi a story about ducks landing in his pool. He also tells her about his mother, Livia, who is relentlessly pessimistic and cynical, at once demanding and resentful of assistance. By the end of the first session Tony has admitted that he feels depressed but storms out when Dr.Melfi p resses him further about the relationship between his symptoms and the ducks. n the episode â€Å"46 Long† they continue discuss Tony's mother and her difficulties living alone. Tony admits that he feels guilty because his mother could not be allowed to live with his family. We learn that he has been left to care for his mother alone by his sisters. When Dr. Melfi asks him to remember good experiences from his childhood he has difficulty. It is clear that Tony's perception of his mother does not meet with the reality of her personality.He also shows that he blames Carmela for preventing his mother from living with them. Later they discuss Livia's car accident and Melfi suggests depression may have contributed to the accident – Tony misunderstands her and becomes angry. Tony has a panic attack while visiting his mother's home after she moves to Green Grove. In a later session Dr. Melfi pushes Tony to admit he has feelings of anger towards his mother and he again storms out. During this episode Tony introduces the concept of him acting like the sad clown – happy on the outside but sad on the inside.In the episode, â€Å"Denial, Anger, Acceptance,† Tony discusses Jackie's cancer with Dr. Melfi. She tries to use it as an example of Tony's negative thinking contributing to his depression. Tony becomes angry and storms out because he feels she is trying to trick him and manipulate his thoughts using the pictures that decorate her office. After Jackie worsens and Tony is called a Frankenstein by a business associate he returns to therapy to discuss these things with Dr. Melfi — she asks him if he feels like a monster. In the â€Å"Fortunate Son† episode, Tony discusses a childhood memory of an early panic attack.He saw his father and uncle mutilate Mr Satriale, the local butcher, and later fainted at a family dinner consisting of free meat from the butcher. Dr. Melfi makes a connection between meat and Tony's panic attacks an d also explores his mother's attitude to the fruits of his father's labor. Later Dr. Melfi tries prescribing Lithium as a mood stabilizer. In the episode â€Å"Isabella† Tony sinks into a severe depressive episode and experiences hallucinations — he sees a beautiful Italian woman named Isabella in his neighbor's garden.Tony sees Isabella several times during the episode and later learns that she never existed. Melfi theorizes that Isabella was an idealized maternal figure that Tony's subconscious produced because of he was deeply upset at his own mother's actions at the time. In â€Å"I Dream of Jeannie Cusamano† episode, Tony abruptly ends his therapy and convinces Dr. Melfi to go into hiding when he discovers that his Uncle Junior has found out about their sessions. The stage on which its drama unfolds is the relationship between Tony and Dr.Melfi, a duet blistering with so much heat and so authentic in its depiction of what actually happens in psychoanalytic psychotherapy where you fell as if you are in the room yourself eavesdropping on another patient's session. The relationship between Tony and Dr. Melfi has been up-and-down, with Tony reaching a level of comfort with Dr. Melfi that he has never experienced with anyone else before, not even his wife. This closeness leads Tony to have something of a â€Å"crush† on Dr. Melfi, something that is unattainable. Truman Capote Research

Truman Capote was best known for his vivacious and eccentric way of life, as well as his works in the 20th Century. While reading his first novel ever printed by him, Other Voices, Other Rooms, the characters and story line that Capote created was one that would clearly strike a touching insolence to many readers. Not only does Capote fascinate readers with his life, but also with the heart of life and nostalgia that is created when reading any of his work. Capote’s writing career began very prematurely and increased throughout the years of his life. Once Capote finished school, he began writing for The New Yorker and eventually started writing short stories. At the age of seventeen, magazines published many of his stories, which eventually ended up leading to him writing his first novel. Capote ended up writing his first novel, Other Voices, Other Rooms, in 1948 and it brought almost instantaneous awareness and disgrace. Although it was not one of his most accepted novels, it without doubt got him on the right path. Truman Capote was born on September 30, 1924, where his life began in New Orleans, Louisiana, where he spent very little of his life (Jacob197). At the age of only four years old, Capote’s parents were divorced. Capote’s mother, Lillie Faulk, then left him to be raised by her family while she went to go become a star (Pimpton 7). Her family lived in Monroeville, Alabama, where Capote spent most of his life living amongst his aunts, uncles, cousins and his friends. People actually consider that when Truman’s mother neglected him, it was the establishment of their relationship in the future (Biography). Throughout his life, Capote grew up being influenced by many of his family members and other peers that bounded him in the small town of Monroeville. It wasn’t until 1933, that Capote’s mother intended to bring her son to come live with her and her new husband Joe Capote in Manhattan, New York. Capote abandoned the countryside life in Monroe and traded it in for a life in Manhattan with his mother. Joe Capote later on adopted Truman, and by 1935, he changed his name from Truman Streckfus Persons, to Truman Garcia Capote (Biography). In Capote’s later years, he went on to be a success. He lived a glamorous life. He enjoyed to party and never gave a care in the world. He entertained many of the elite people in the world and on August 25, 1984, Truman Capote died of liver disease at his old friend’s house in Los Angeles, California. Other Voices, Other Rooms is the piece work that he relates to most. In his own words, Capote says, â€Å"this symbolized my hunt for my own father, whom I hardly ever saw, and the fact that the man old man is crippled and mute was my way of conveying my own incapability to correspond with my father; I was not only the boy in the story but also the old man†(Pimpton80). It was recorded as public knowledge that Capote engulfed his stories with his own life experiences, but it was made incredibly apparent in this particular novel, with his expression and approach. One particular example would be the un-canny similarity of the main character Joel to Capote himself, â€Å"†¦too pretty, too delicate and fair-skinned†¦and a girlish tenderness softened his eyes†¦Ã¢â‚¬ (Capote4). Another method that Capote used a lot was his talent to describe a scene with incredible accuracy and portrayal, â€Å"A face shudder like a white stunning moth, smiled. She beckoned to him, shining and silver, and he knew he must go: unafraid, not hesitating, he paused only at the garden's edge where, as though he'd forgotten something, he stopped and looked back at the bloomless, descending blue, at the boy he had left behind. † (Capote231). Throughout his novels, Capote uses these strong metaphors and descriptive language to show that his character, Joel, came to the house as one person and leaving as another. One with new experiences with life. Many people knew Truman Capote as a literary genius (Biography). His work was different yet satisfying. Many of his characters are memorable, along with the places they lived and explored. Capote put us in his world and a large amount of readers enjoyed how he was able to grab your attention when you were reading. At times Capote may have been socially awkward, everyone remembers him as a very noteworthy author in American history. The beginning of Capote’s writing career began in his early years where he fell under the supervision of his instructor (Plimpton 470). Although he was very unsuccessful in school, and never attended college, many exams confirmed that he had incredible intellect. Many of his novels showed his intelligence by the way he would describe and lure readers into his stories. His personality was different and it got readers attention. Even as a child, Capote was regarded as â€Å"†¦Prim and proper Lord Faunteroy†¦Incredibly protective of his clothes [and look]† which made many believe is what had caused him to ultimately be publicly gay (Pimpton2). Although nobody knew Capote better then his friend Harper Lee; who actually based the character of Dill in her novel To Kill a Mockingbird on the young Capote (Pimpton 2). Despite the way he may have acted or done things, Truman Capote was nothing less then a mastermind. Many of his novels are remembered and loved by the various techniques used by Capote. He was truly unlike any other person in this world. Intelligent, different, and even socially awkward at times, Truman Capote is one of the most known and remembered authors of the 20th century.

Lively, very caring, loving and also very cheerful- these are the traits that characterize the staff in the center. When I interviewed a caregiver on what was her ra tionale in caring fro the child, she said that it's necessary to imagine that you're a star. That is be focus of attention and the "twinkle, twinkle" star that brightens the night sky, comforting and inspiring with its presence and light The caregivers were very much sensitive as you can actually observe them tuning in to a child's behavior, taking time to notice and trying to understand what a baby or very young child wants to "say" with movements or sounds, with facial expressions or gestures. Children find all sorts of ways to express their wants, their interests, and their pleasures without ever speaking a word. They notice these cries, hums, kicks, reaches, frowns, chuckles, squeals and gurgles and begins to understand them as clearly as speech. They are also very prompt in responding to a child. A prompt response is one that follows the child's behavior as quickly as possible. Their actions are also very appropriate as they shape her interaction by matching the young child's behavior as closely as possible in terms of features like the loudness or softness of their voice, the level of emotion in their expression, and the kinds of gestures they make. 2.2 Health and Safety With regards to health and safety, the center is very much prepared and has accreditations and permits from different health agencies. These documents were shown to me. The measures they have installed include emergency policies, provisions, and education for staff, children, and parents. In managing injuries, for example, they follow these steps: survey the scene, assess the injured child, provide immediate care for the child including first aid, notify parents, obtain emergency medical care if needed and document and report the incident and actions taken. I was also told that the caregivers communicate sensitively with the injured child and other children during and after injuries and brief their parents to address their fears and concerns. The HC Bridge Frame Work â€Å"The traditional HR paradigm defines HR contribution as supporting organisation goals through aligned HR services, policies, practices, and programs†, (Bodreau, et al., 2005). Typically, this HR paradigm is combined with the traditional definition of organisations success. The result is an emphasis on reducing risks of costly legal actions in HR process such as reducing cost per hire, time taken for training, HR staff per employee and the client satisfaction with HR practices. The best example is measuring return on investment of HR programmes, such as showing that improved sales knowledge which are offset by training costs, leads to increase in sales. â€Å"The traditional HR paradigm of service delivery is also typically how HR connects to sustainability†, (Bodreau, et al., 2005). For example, the ILO declaration urges the elimination of child labor, employment discrimination and promotion of free association and collective bargaining. â€Å"The UN Global Compac t adds that companies should protect internationally proclaimed human rights abuses†, (Bodreau, et al., 2005). HR programs such as performance management, selection and training can reflect upon respect for collective association rights and reward not only economic performance, but also community involvement. HR can measure sustainability-related knowledge, behaviors and motivations, and employee health and safety. Such measures are often reported in corporate sustainability or social responsibility while reporting to the investors. â€Å"While this is important, but the HR paradigm is still traditional-applying sustainability to the policies, practices and activities within the HR function†, (Bodreau, et al., 2005). â€Å"HR has struggled to define what it means to be ‘strategic. The answer can be discovered not only in benchmarking HR organisations, but also in benchmarking the evolution of more mature strategic functions such as finance and marketing†, (Bodreau, et al., 1997, 2003). The decisions on marketing focuses on decisions about customers and the finance decisions focuses on money and cash flows, so a decision on talent should enhance decisions about talent, both within and outside the HR function. The finance decisions are not always generally made by the finance department, the decisions are made by managers across the organisations. These finance decisions is different from accounting but accounting still remains as a critical professional practice. â€Å"Todays HR is similar to accounting. It is and will remain a critical and important professional practice†, (Bodreau, et al., 2005). Yet, we still lack a well developed decision science for talent. It is increasin gly important to enhance talent decisions, including structures, behaviors, capability, learning, collaboration and shared culture. â€Å"In several companies, we have labeled it talent ship, because it focuses on decisions that improve the stewardship of the hidden and apparent talents of employees†, (Bodreau, et al., 2005). Any decision science will involve one element i.e. the logic, which connects decisions about the resource to organisations success. In finance though the formula for return on investment produces a number but it is important to know what factors are relevant to financial decisions. Similarly, a talent decision science requires showing factors those are relevant to make talent decisions. Boudreau and Ramstad created a model, the HC BRidge Decision frame work, which outlines the logical connections supporting talent ship. The HC BRidge framework is based on 3 anchor points efficiency, effectiveness and impact-that are common to all business decision sciences (see Figure-1). Efficiency The efficiency anchor point focuses on the resources that are used to deliver HR practices. Typical indicators of efficiency would be cost-per-hire and time to fill vacancies. When applied to sustainability, efficiency would focus on resources used to bring HR practices in to compliance that reflects upon community environment and social goals. Effectiveness The effectiveness focuses on the HR policies and practices that affect the talent pools and organisation structures to which they are directed. Effectiveness also refers to the outcomes of HR policies and practices on human capacity and the resulting aligned actions of the target talent pools. Impact Impact illustrates the fundamental differences revealed by a focus on talent decisions, beyond simply HR service delivery. Impact asks, â€Å"How do differences in the quality or availability of different talent pools affect strategic success?† Impact can deliver surprising results by using the traditional financial definition for success. HR investments, which had been relatively ignored can make a bigger difference in the talent pool affecting product development and thus offering improvement opportunity. Talent Management A review of the talent management literature reveals that their is a degree of debate as to the conceptual boundaries of the topic. Aston and Morton (2005: 30) noted that there â€Å"isnt a single consistent or concise definition† of talent management. â€Å"Lewis and Heckman (2006)identified three key streams of thought around the concept of talent management. First, those who merely substitute the label talent management for human resource management. A second strand of literature emphasises the development of talent pools focusing on â€Å"projecting employee/staffing needs and managing the progression of employees through positions†(Lewis Heckman, 2006: 140). The third stream focuses on the management of talented people†, (Collings, et al., 2009). Studies in the first part, which merely substitutes the label talent management for human resource management, limit their focus to few particular HR practices like recruitment, leadership development and succession planning. The contribution of this particular literature is limited beyond the strategic HR literature, as this relates largely to a rebranding of Human Resource Management. In the second part, by adopting a narrow focus, the literature builds on earlier research in manpower planning or succession planning. Studies in this tradition, at least provides a degree of differentiation as to what talent management is vis-à  -vis HRM. In the third part, literature argues that all roles within the organisation should be filled with â€Å"A performers†, referred to as â€Å"top grading† (Smart, 1999) and emphasises the management of â€Å"C players†, or consistently poor performers, out of the organisation (Michaels et al., 2001). â€Å"While the third approach is highly influential, we recognise limitations to this approach and argue it is neither desirable nor appropriate to fill all positions within the organisation with top performers. Equally, if the talent management system is applied to all of an organisations employees (i.e. including poor performers as well as top performing employees), it is difficult to differentiate talent management from conventional human resource management†, (Collings, et al., 2009). In addition to the above three streams, (Boudreau and Ramstad, 2005) and(Huselid et al., 2005) identified a fourth stream that emphasises on the identification of key positions that had the potential to impact the competitive advantage of the firm. The starting point here is to identify the key positions rather than talented individuals. â€Å"Therefore, as noted above, we view an organisational talent management as activities and processes that involve the systematic identification of key positions which differentially contribute to the organisations sustainable competitive advantage, the development of a talent pool of high potential and high performing incumbents to fill these roles, and the development of a differentiated human resource architecture to facilitate filling these positions with competent incumbents and to ensure their continued commitment to the organisation†, (Collings, et al., 2009). Over all we can say Talent Management is getting the right people in the right jobs at the right time. Talent is also defined as â€Å" Talent is seen in individual terms comprising ‘a sharp strategic mind, leadership ability, emotional maturity, communication skills, the ability to attract and inspire other talented people, entrepreneurial instincts, functional skills and the ability to deliver results ( Michaels et al., 2001, p. X)†, (Martin et al., 2009). Approaches towards Talent Management Talent management requires a new mind set among business leaders mainly because talent being so mission critical in todays world should not be left alone only to HR departments, instead the organisations board of directors should directly support and make talent as a core element of the work (See Table-1). This approach can also be referred to as segmenting the employees within the organisation. The segments are as follows: The Super keepers: They are that 3-5% of employees who consistently demonstrate superior performance in ways that reflect the core values of organisation and also help others to do so. The Keepers: They are 25-30% of the organisation who exceed both performance expectations and in the demonstration of core competencies. The Solid citizens: They consist of 65% of employees who meet normal expectations of the job and sometimes they exercise leadership in some situations. The Misfits: The 3-5% of people who continuously underperform and does not meet the requirements of job skills. After identifying the segments we have to follow a process called as Talent Management process (TM process) (see Figure-2) Source: L.A. Berger and Associates Ltd. A handbook of talent management 2004 Competency Models Competency models helps organisations avoid business problems and thus enhance their business. We shall see this by looking at each and every available model. Daniel Golemans emotional intelligence model: Goleman in his model uses the research of David McClelland and his colleagues at McBer and Company. He ties that with modern theories of brain functioning that shows how these characteristics work and why they are important. He also shows that because these characteristics are tied to the brain, people are capable of developing and learning these characteristics. Goleman proposes that emotional intelligence is shown in four areas: self-awareness, social awareness, self-management and relationship management (see Figure-3). Aspects of emotional intelligence. There is another approach to competencies that is especially useful when looking at specific functions. This involves finding the right set of skills that people should have in order to perform a job (see Figure-4). After following through this process as shown in Figure-4, a company should be able to find the right talent for the job and thus can improve its returns on that particular project. The top managment should play a very important role in implementing this kind of model for executing specific tasks. Building Models of Leadership: Using the Management Team There are three connected methods management groups can use to build a model for competencies that they agree should drive leadership or key roles in their company (see Figure-5). Figure-4 illustrates that firstly managers can use a list of characters and come to a consensus that which of these in the list is most necessary for companys success. If they had to choose only a limited number of people, they have to decide, which of these differentiate the best performers from average performers, they should also make a point on devastating impact they would create if not considered for the job. Secondly, management team can decide upon the key requirement for the role and make a matrix and map out critical competencies and later decide upon which individual can fulfill their accountabilities in really super ways. Alternatively, a management group could agree upon key accountability for the role, answer the question, â€Å"what attributes, characteristics, skills or competencies will enable the person in the role to perform this accountability in an outstanding manner?† This list of attributes will describe someone who is displaying that competence in an outstanding way. Thirdly, the group of managers should think concretely about whom they see as top performers and then keep a image of them in their mind. They then take some others who are typical performers but not below average and form their picture in their mind. Then chart out the differences that top performers create in accordance with typical performers. See what makes them outstanding? What motivates them? The managers should not only focus on results but also on what top performers are doing. After this exercise, the management can come out with one particular key player who can satisfy all their requirements. Also this exercise is not a step by step procedure; managers can take any one it and access it accordingly. Behavioral Benchmarking When organisations face changes or new situations, they often tend to rigorously study their best peoples actions, their behaviors, how these best people compare with others in the organisation or with people in different companies. Behavioral benchmarking is probably the most recent evolution from the competency approaches that spurred on all the attention to this area. Competency models used in any of these approaches are fundamental underpinnings of human resource systems. Organisations have different styles for describing their recruiting methods, training requirements, or criterias for promotions. Using a common competency model, companys can create a common language through which all of these organisational initiatives can converge. Principles of Talent Management After knowing about Talent management and the competency models involved in talent management it is far more necessary to know the risks which are being involved in talent management. The main problem which companies faces is â€Å"How to quickly respond to the changes in a competitive environment customer demands, innovation, regulatory factors, and quality standards which is marked by less predictable product markets and the pressures to have a financial returns for every set of uncertainty?† The risks involved in Talent management are mainly the mismatch between people and skills and the cost of losing your talent. Capellis four principles can be seen as the utilisation of HR performance management and succession planning practices within firms to overcome the above two risks mentioned. The important new contribution is the use of techniques from operations management and business forecasting to guide the choice of practices and organisational processes. Principle 1: Make and Buy to manage risk A deep bench of talent is expensive, companies should workout their estimates of their requirements and plan to hire from outside incase of any shortfall. Some positions may be filled easily from outside, so the companies must carefully assess about deploying their precious resources in development. For e.g. Think of situation where the supply chain fails down. We need to work out the immediate costs, the repair costs and the replacement costs. We should also answer the following questions: How long will it take to get new talent? The longer the talent is needed, easier to make investments in internal development payoff. Is there a hierarchy of skills that will enable you to learn through internal development? The more it is the easier to develop talent internally. How important is it to keep your culture? Especially at the senior level, outside people carry different norms and values. How accurate are your forecasts? Less certainty about forecasts, greater the risk and cost of internal development. Can you estimate mismatch costs? How can you estimate the demand for talent? Principle 2: Uncertainty in Talent Demand Uncertainty in demand is always present and smart companies find ways to adapt to it. One approach would be breaking up the development programmes in to shorter units and bringing all the functions together in a short duration say 18 month course that teaches general management skills and then send them back to their own departments to specialise. Another option would be creating talent pool that can be allocated as needs arises in the business units. The business approach would be: Use of models to estimate growth of talent requirements. Estimating the cost of hiring from outside but reducing the chances of promotion within. Estimate the costs of the time lag effect. Supply of labour always behind market demand. Design a development programme. Consider the problems that occur in a decentralised organisation. Should there be lots of different programmes or a corporate format? The first can be inefficient. The second costly if managers try to hide their key performers. Delays occur because of different time scales of different programmes. Managers end up waiting for specific development opportunities. Principle 3: Improve the Return on Investment in developing employees. The main problem is that employees want to acquire both firm specific but also general industrial and occupational skills. If the organisation is able to retain its employees then this is not a problem but in todays market scenario companys are seeking experienced people. One way to improve the payoff is to get employees to share in the cost of development that is asking them to volunteer on assignments. Another approach is to maintaining relationship with former employees, hoping that they might return back someday thus bringing back the investment and the skills. Third approach would be on reducing costs by mixing organisational and occupational learning with development, this would involve: Identify competencies associated with successful managers and identify assignments that will require their use. Learning from peers and colleagues. Training before hiring and then ‘promote and coach. Involving people in project work. Encourage working outside the organisation. Share the costs and connect development with retention. Try to ensure that you promote the right person on ‘economic ground. Principle 4: Preserve the investment by balancing Employee-Employer Interests. The main reason good employees leave an organisation is that they find better opportunities elsewhere. This makes talent development a perishable commodity. The key to preserving the investments made in developing efforts is by creating a balance in the interests of employees and employer by having them share in advancement decisions. Also to manage an internal market following things can be considered. Empowering employees to bid for jobs. Developing IT systems to match competencies with job requirements. Producing up to date information on what skills the company now requires in various job Identifying competencies for specific career paths. Conclusion The business environment is changing, more and more companies are going global. Corporate desicions should be rapid in order to prevent the competitors to take desicions. The search for talent is going to be a never ending process. With too many people in the higher management retiring in a very short period of time, HR department has a challenging job in filling these positions and thus keeping their companies competitive in this challenging environment. We have seen the traditional HR policies and the present HR policies, which emphasises more on talent ship. Companys have various competency models for identifying talents and methods for retaining them. Capellis four principles also help Companys to overcome the risks in talent management. With so much of available resources to the HR department and the constant management support in Talent management, in this process of talent hunt, are they neglecting the existing employees who are at the junior management level? The new policies in HR which emphasises on the Right man at the Right job at the right time will bring in more criticisms at the junior management level. In this present situation the companys are willing to invest more on junior management as the investment cost is very less when compared to the costs on higher management. The companies are looking to fill in the best talented people at this junior level. They train the junior management to become the future leaders, in this process if they do not find any one fitting in to the job position, there are more chances for that individual to be thrown out of the company. The chances to be thrown out are more for a existing employee. So what next to that individual? Will the company promise him a job; will they give him any benefits? If no, then how are they going to solve this issue, it just cannot be neglected. This is major challenge for the HR department in the coming years. Though Talent management helps companies to produce the best resources, the company should also learn to develop a resource which is not the best and make it best, as there is prediction in lack of resources for the future.
